New academic and theoretical contributions

Based on a comprehensive review of prior studies, the dissertation identifies a research gap in human resource management (HRM) at Vietnamese airports, particularly the absence of a management cycle approach aligned with airports' operational objectives and strategies, as well as the limited consideration of the specific characteristics of airport enterprises. Accordingly, the dissertation aims to enhance and clarify the theoretical foundations of HRM by adopting the management cycle and integrating it with the objectives, strategies, and distinctive features of airports. This is accomplished through the development and clarification of fundamental concepts, characteristics, core components, and influencing factors of HRM in the airport context.

The research findings contribute to refining the theoretical framework and offer directions for future studies in this field in böth Vietnam and the international context.

New Insights Derived from the Research and Survey Findings

The survey results at Noi Bai International Airport demonstrate that effective human resource management (HRM) depends not only on remuneration policies but also requires attention to intrinsic motivation, capacity development, and the creation of a sustainable work environment. Building on these findings, the study proposes several key solutions: i) improving long-term human resource planning in alignment with the airport's development strategy for 2026-2030; ii) enhancing the effectiveness of human resource plan implementation through expanded recruitment channels, competency-based staff allocation, and strengthened oversight of resource distribution; (iii) developing motivational policies that include performance-based incentives, training in soft skills and foreign languages, fostering innovation, and expanding non-financial benefits; and (iv) refining the human resource evaluation system by incorporating key performance indicators (KPIs), competency frameworks, and greater application of information technology.

These research outcomes not only contributes to enhance the effectiveness of HRM at Noi Bai International Airport but also provide practical lessons that can serve as valuable references for other airports in Vietnam in the context of ongoing development and international integration.
